How to Improve Staff Retention with Employee Perks (UK 2026)

Replacing a UK employee costs, on average, between six and nine months of their salary. For an SMB paying £35,000, that is £20,000 of recruitment, lost productivity and ramp-up cost — every time someone walks. Employee perks, used badly, are an expensive virtue signal. Used deliberately, they are one of the cheapest retention levers an SMB has. This guide draws on UK retention research and our own customer data to show what actually works.

The retention curve

UK ONS data consistently shows that voluntary turnover concentrates in three risk windows: the first six months, the 18-to-24-month mark, and the four-to-five-year mark. Each requires a different retention move, and perks affect each window differently.

First-six-months turnover is mostly driven by job-mismatch and onboarding quality. Perks barely move it. The 18–24 month window is where perks earn their money: the role is settled, the salary feels stale, and there is a risk that a recruiter call lands at the wrong moment. Strong, regularly-used perks at this stage shift the calculation.

Which categories actually affect retention

Not all perks are equal for retention. Our data on Leavely customers — cross-referenced with UK retention literature — points to three categories that materially affect the "should I leave?" calculation:

1. Wellbeing benefits used by the family

Perks that benefit an employee's spouse or children create what behavioural economists call "loss aversion at the household level". Family days out, kidswear discounts, holiday savings — these are perks that get talked about over dinner. When an employee considers leaving, the household has a quiet stake in them not. Family perks consistently rank highest for retention impact per pound spent.

2. Cost-of-living perks used weekly

Which perks do not move retention

Some perk categories are popular at launch and forgotten by month three. They are not bad — they are just not retention levers:

  • Free fruit and snacks — well-loved, but staff who would leave for a 5% pay rise will still leave. The cost-benefit is poor.
  • Yearly tickets to the work Christmas party — culture, not retention.
  • Random voucher giveaways — short-term morale boost. No retention signal.
  • Birthday day off — appreciated but expected. Removing it would hurt; adding it does not move people who are otherwise considering leaving.

None of these are wasted spend — they are just not where to look if retention is the goal.

Reducing voluntary turnover by even 2 percentage points — from 18% to 16% — saves a 50-person business roughly £20,000 a year. Most UK SMB perk schemes cost £4,000–£8,000 a year all-in. The payback maths is favourable even if the perks scheme is responsible for only a fraction of the retention improvement.

How to measure perks ROI for retention

Most companies do not measure perks ROI at all. The basic measurement framework that does work for SMBs:

  • Perks adoption rate — what percentage of staff log into the perks portal in a month? Below 30% means low impact regardless of catalogue quality.
  • Per-category use rate — what fraction of staff use the gym category, the family category, the fuel category? Categories with under-10% use should be deprioritised in your launch comms.
  • Voluntary turnover, segmented by length-of-service — track turnover in the 12–24 month window specifically, before and after perks rollout. Allow 12 months of data before judging.
  • Exit interview signal — ask leavers, "was the perks programme a factor in your decision either way?" Even a few candid responses identify what to fix.

Implementation: the four moves that matter

From watching dozens of UK SMBs roll out perks well or badly, the difference comes down to four moves:

  1. Pick categories that match your demographic. A 25-person tech startup needs Apple corporate pricing and gym discounts. A 30-person care home needs fuel cashback and supermarket vouchers. The same scheme, badly tailored, fails both.
  2. Promote it weekly, not at launch. Perks that are launched once and never mentioned have a half-life of about eight weeks. A short Friday round-up email, even AI-drafted, doubles long-term active use.
  3. Build it into manager 1:1s. Quietly mention specific perks during retention-risk conversations. "Have you tried the Spectrum.Life sessions?" lands better than a generic "wellbeing benefits" reminder in a slide deck.
  4. Re-onboard at six months. Most lapsed users came back when re-prompted. A simple "here's what is new in your perks portal" email at month six recovers about a third of lapsed users.

The cost of getting it wrong

The most common mistake we see is launching a beautiful, expensive perks platform and not tying it to anything employees actually need. Free fruit. Friday yoga. A perks portal full of niche subscription boxes. Six months later, usage has cratered, the employer is spending £6 per person per month for a portal nobody opens, and the head of HR is wondering why retention has not budged. The fix is not a more expensive platform. It is reorienting the catalogue around fuel, food, family, fitness — the boring four that actually shift behaviour.

The bigger picture

Perks are one of half a dozen retention levers. They sit alongside compensation review, manager quality, role design and progression. None of them work in isolation, but perks have an unusually low cost-to-impact ratio if you pick the right categories and promote them weekly. Combined with the other levers, an SMB can reasonably expect to compress voluntary turnover by 2–4 percentage points within 12 months. At a 50-person business, that is £40,000–£80,000 of annual recruitment cost recovered.
